Asia Talent Outlook 2026: Hiring with Precision

Hiring across Asia’s financial-services sector remains active, but firms are asking more of every appointment.

Our 2026 Asia Talent Market Outlook, published in March, draws on a survey of 102 industry professionals. The findings point to a market shaped by selective hiring, broader leadership roles and growing demand for people who can work across disciplines.

Hiring is active, but more deliberate

83% of respondents expected stable or growing headcount in 2026. Yet 43% described their approach as selective or focused on replacement hiring, while 67% reported longer approval cycles than in previous years.

The distinction matters. A stable headcount outlook does not mean firms are standing still. Many are weighing each role more carefully against business growth, transformation and operational needs. The question is increasingly which capability a hire will add, rather than how many positions can be approved.

Leadership roles are carrying wider mandates

Nearly 79% of respondents said leadership roles now involve broader responsibilities. Senior hires may be expected to set direction, deliver change, manage stakeholders and remain close to execution.

That makes role definition especially important. When a mandate spans several priorities, firms need clarity on which outcomes are essential, which skills can be developed and where support from the wider team is needed. A broad brief can attract strong candidates; an unrealistic one can make the search harder.

Specialist depth needs to connect with other skills

More than 86% said multi-skilled talent has become more important than it was two to three years ago. The most frequently selected combination was client-facing ability alongside technical expertise.

This does not mean every professional must be an expert in everything. It points to the value of specialists who can explain their work, collaborate across functions and turn technical knowledge into decisions or outcomes. Where a role demands too many distinct strengths, firms may need to build complementary teams rather than expect one person to cover every requirement.

Regional experience and AI are changing role design

Nearly 64% of respondents said their organisations were hiring, maintaining hiring for, or considering professionals with cross-border experience. Regional capability matters as teams work across locations and clients, bringing greater need for coordination as well as market knowledge.

AI is another influence on how work is organised: 90% reported AI or automation initiatives already implemented, under way or planned. The implication for hiring extends beyond technology teams. Firms need to consider how domain specialists can use new tools effectively while applying judgement, controls and oversight.

Looking ahead

The survey describes a market moving from hiring volume towards hiring precision. For employers, that means defining the outcomes a role must deliver and the capabilities a team can build around it. For professionals, technical depth remains valuable, particularly when paired with the ability to work across people, functions and markets.
